The Real Threats to Hotel Performance

In hospitality, the biggest challenges do not always come from outside the business. Internal barriers—from resistance to change and disengaged teams to mediocre service and short-term thinking—can directly affect the guest experience and long-term sustainability. Recognising and addressing these silent threats is essential for hotels that want to thrive in an increasingly competitive market.

In the world of hospitality, we tend to focus our attention on the most visible and tangible aspects of the operation: well-designed rooms, strategic rates, modern facilities, or even our competitors’ tactics. These elements are, of course, fundamental to success. However, there is a reality we often overlook: our greatest challenges do not come from outside, but arise from our own decisions, attitudes and internal systems. It is easy to fall into the trap of blaming external factors, such as market volatility or guest behaviour, when something does not work. However, what truly defines a hotel’s success is not external circumstances, but how we manage our operations and address our own obstacles. And often, these “enemies” are hiding in plain sight, silently infiltrating our day-to-day operations until they have a profound impact. Talking about internal enemies does not simply mean referring to isolated mistakes or obvious problems. It means recognising harmful patterns, such as resistance to change, a lack of investment in our people, or even strategic shortsightedness that puts the guest experience at risk. These threats are not always easy to identify because they are often disguised as well-intentioned decisions or short-term strategies. As hoteliers, our main challenge is not only to identify these problems, but to confront them with courage and proactivity. This requires constant self-assessment, openness to listening to both guests and internal teams and, above all, a clear vision of what we want to achieve in the long term. Only when we acknowledge that these internal enemies exist can we take steps to turn them into opportunities for improvement. In this article, I want to address those enemies which, although not always obvious, have the power to hinder our ability to grow and stand out in a market as competitive as hospitality. Beyond identifying them, we will explore how to tackle them effectively to ensure that our hotels not only survive, but thrive over time. Because, ultimately, our ability to succeed will depend not only on what we do well, but on how we address what we are not doing properly. Identifying them is crucial to remaining relevant and competitive.

1. Resistance to change

One of the most dangerous enemies is the fixed mindset that resists evolution. Hospitality is a sector in constant transformation, where guest expectations change rapidly. Clinging to “what has always worked” is a recipe for falling behind. The market rewards those who adapt and anticipate trends, not those who remain still.
